How Turing is building a developer-centric Talent Cloud to speed up hiring

By Deepak Tiwari, Head of Product at Turing

Software is eating the world

The pace of innovation is accelerating. We understand the scale and impact of search and social media. Legacy industries like finance, healthcare, and industrial goods are also innovating with software. Coinbase is scaling Crypto transactions for a billion users, and Johnson & Johnson built a data science platform to cut genetic and epigenetic analysis time in half.

Today, every company is a software company. For example, Caterpillar and John Deere turn tractors and construction equipment into computers with real-time sensor data and build self-driving machines connected to satellites and maps. This trend is also global — India now powers more than 25 billion real-time payment transactions every year.

This movement will only grow, and with it, the need for resources and talent will break barriers.

Demand for engineering talent is at an all-time high

Access to capital and powerful computing through cloud platforms has spurred innovation. Finance and infrastructure are breaking traditional barriers. And to build this, the demand for software engineers has never been higher. This talent gap has become a bottleneck for innovation as companies compete for a limited talent pool in their geographic location. Hiring has also become more time-consuming. On average, companies spend 3-4 months to source, vet, and onboard an engineer. The average tenure of engineers in Silicon Valley remains about a year. These hiring and retention constraints are a huge challenge.

Surprisingly, the industry has not solved this challenge by leveraging the same tools it creates: software!

At Turing, we are working hard to build the talent cloud for the world, which leverages planetary-scale and provides an intelligent sourcing, vetting, matching, and management solution to the customers.

An opportunity to unleash the world’s untapped potential

Remote work, workplace tooling, and communication platforms have transformed how we work. This change creates an opportunity for innovative work models to thrive. By embracing remote, companies can tap into the planetary pool of developers.

But this is hard. Imagine every company in the world needing to create the infrastructure to source, vet, hire, and manage software developers worldwide at scale. Independently building global hiring infrastructure would become a distraction and is a costly exercise.

Just like cloud providers have built the compute infrastructure for the world, Turing is solving this problem for talent. Anyone can spin up their engineering dream team on Turing.

At Turing, we are working hard to build the Talent Cloud for the world

Unblocking this human-capital bottleneck is where Turing comes in. We have built a planetary scale talent cloud for engineering managers, CTOs, and CIOs to hire the best and the brightest developers. Turing’s platform now has 1 Million developers from thousands of cities in more than 100 countries. Fortune 500 companies and household name startups are already using Turing’s products to hire software developers. Turing’s machine learning algorithms do all the hard work in understanding job requirements and developer skills to power the matches. At its core, Turing’s technology solves complex problems in search, ranking, vetting, matching, prediction, scalability, and security.

For example, we have Golang engineers in Brazil working for a top tech company in Silicon Valley. We have software engineers in Costa Rica working for a leading Electric Vehicle (EV) company in Silicon Valley. We have developers in Ghana and Bangladesh working for a leading pharmaceutical company headquartered in New Jersey. And developers in India working for a network device company in California.

How is Turing creating the differentiated Talent Cloud for the customers and developers?

Hiring top talent is a hard problem, and it is doubly hard to build a company that can power this for the world. At Turing, as we have built this product, we have focused on three core things:

  • We built an Amazon-like experience for hiring managers
  • We use AI for vetting and matching
  • Global Scale

We built an Amazon-like experience for hiring managers

Within minutes, customers can see developer profiles based on their skills, experience, and budget. They can search developers, tech leads, architects, data scientists, data engineers, DevOps specialists, SREs, or ML engineers with the click of a button. Our simple and powerful product shows them pre-vetted engineers worldwide in milliseconds.

Developers also onboard on our platform within minutes, see the types of opportunities available, express interest, and begin vetting for skills and jobs they want to pursue.

Turing’s vetting system, built by engineering leaders who previously worked and hired talent at Facebook, Google, LinkedIn, and Uber, among other places, takes care of technical skills and evaluates communication skills. For example, we understand that if a VP of Engineering is hiring for a tech lead, they need very different system design, communication, and managerial skill sets than if they were hiring for an individual contributor (IC) developer. Our vetting system is fully automated, which serves two purposes – it allows us to source and qualify developers at scale, and it eliminates any biases which can creep in with human judgment. Our vetting system also provides a personalized flow and community-centric experience to the developers as they get qualified.

We added Google-like intelligence to the product

At Turing, machine learning drives our product. We have built significant intellectual property around several key areas, including:

Our vetting engine can test developers on 100s of skills

  • We have built a dynamic and intelligent vetting system that helps us capture the right signals to evaluate a developer in the least amount of time. In addition, we personalize the system for each developer. By understanding the developers’ aspirations and experience (through our natural language processing capabilities), the system recommends the right set of tests for a developer.
  • Our vetting engine has 100+ available evaluations that can capture 4000+ signals for any developer. Turing’s tests range from assessing computer science foundations to data science,  machine learning, infrastructure, and cloud computing, and soft skill evaluations like communication, language fluency, and collaboration, among other dimensions.
  • We also use artificial intelligence for evaluating the live coding tests – developers take them at their convenience, and our powerful algorithms can test their code while filtering out any cheating or fraud. Finally, we use sophisticated proprietary ML models to measure and evaluate the performance of the developers.

Our matching system connects the best developers with the best opportunities

  • We have built an AI-driven ranking and matching algorithm that understands customers’ requirements and matches them with the best developer for their role. Turing’s AI generates insights from job postings about what the customers seek. Since our vetting system generates a large amount of rich 1st party evaluation data on 4000+ dimensions, we have a strong understanding of the experience and skills of a developer.
  • We also have rich proprietary data from prior developer interviews and engagements that allow us to predict which developer would be successful in the role in the long run. Again, this will enable us to match developers at scale and also remove any biases that can creep in due to human involvement.
  • We have built powerful machine learning models based on features and models’ long evolution and iteration. We extract features from resumes, from our vetting on the developer side, and features from job descriptions and requirements from the customer side. Our deep understanding of these features and sophisticated modeling techniques that we have fine-tuned over time help us make the best match for our customers and developers.

Turing sources developers from all over the planet

We have built this software-driven engine for a global scale. We are already present in and leveraging a developer pool from 100+ countries worldwide. This reach allows our clients to tap into a pool where we have already built the sourcing, vetting, matching, and management (including payment and compliance) layer. Further, the scale of our talent cloud has given us a deep understanding of time zone overlaps and helps us find the best developers for each customer’s specific needs.

We built our search infrastructure on solid foundations. For queries, we can return deep developer profiles with sub-second latency. We connected our operational data store objects and used a robust in-memory key-value store to power the search results. Think of Turing as a global talent-sourcer that works at the speed of light.

Our developer-facing assets are localized. Of course, we seek developers with fluency in the language as the customer requires. In addition, we have found that localization of communication and interaction with them helps us bring more developers to the platform.
